Hiring Right the First Time: Why It Matters More Than You Think

I recently participated in a Phase 1 interview process for an Assistant Principal vacancy at a local New York City High School. What stood out was the structured and efficient process (I admit, I underestimated the DOE).

A group of school-based stakeholders collaborated to develop a consistent set of valid interview questions, each candidate was evaluated using the same rubric, and decisions were made efficiently and objectively, on the spot. No back-and-forth, no ambiguity, no bias but a clear, and effective process.

And it reinforced something I tell clients all the time: hiring the right person isn’t luck, it’s process!

Too often, organizations underestimate the true cost of a bad hire. Turnover isn’t just inconvenient; it’s expensive! Studies estimate that replacing an employee can cost anywhere from 30% to 200% of their annual salary, depending on the role. But the financial cost is only part of the story. There’s also lost productivity, decreased team morale, disruption to clients, and the time leaders spend managing performance issues instead of focusing on growth.

What leads to these costly missteps? In many cases, it’s an inconsistent or rushed hiring process. Unstructured interviews, unclear evaluation criteria, and delayed decision-making open the door to bias, confusion, and ultimately, the wrong hire.

The DOE approach offers a powerful lesson. A structured, standardized process ensures that:

  • Every candidate is given an equal opportunity to succeed

  • Questions are aligned with the role and designed to measure what truly matters

  • Evaluations are consistent, simple, and data-driven

  • Decisions are made efficiently, without unnecessary delays

This is exactly the framework we implement with our clients.

At Empire HR Consulting, we help organizations design interview processes that are both efficient and effective. We eliminate the endless email chains trying to coordinate interview schedules, reduce the need for repeated follow-ups, and replace scattered notes with clear, measurable evaluation tools. Most importantly, we help remove bias from the process so hiring decisions are based on true capability and not gut feeling.

Because when you hire right the first time, everything changes. Teams perform better. Leaders gain back time. Culture strengthens. And the business can actually move forward.

The goal isn’t just to fill a role, it’s to make the right investment in your people. And that starts with a hiring process built to get it right.
